Leadership Training Case

New Manager Development Initiative: AIA Macau — New Leader Incubation Program

Project Overview

As AIA Macau continued to build a high-performing sales force, the organization identified an urgent need to strengthen its management capability. Given the unique characteristics of insurance professionals, the focus was placed on helping new managers transition effectively into their managerial roles.

Starting from managerial mindset and role clarity, Prothink partnered with AIA Macau to design a business-oriented leadership development initiative that equipped managers with practical tools across goal management, operational management and team leadership.

Business-oriented, combining training and combat

The Challenge

How can new managers in the insurance industry shift from individual contributor roles to effective people leaders — while maintaining strong business performance and team effectiveness?

Our Approach

We designed a practice-integrated leadership development journey that combined learning with real management challenges.

  • Business-oriented learning design integrating training with on-the-job application
  • Program modules structured around managerial mindset, role transition and core management responsibilities
  • Carefully designed activities and mechanisms enabling participants to rotate leadership roles across different management dimensions
  • Gamified learning approaches aligned with real management scenarios, supported by behavioural observation, structured reflection and case analysis

Outcomes & Impact

  • Management capability was developed through practical tools and techniques tailored to the insurance industry and workforce profile
  • Participants expanded beyond their original roles, experienced managerial challenges first-hand, and strengthened leadership skills through practice
  • Core management skills were reinforced through gamified design, behaviour-based feedback and systematic debriefs, enhancing real-world application and learning transfer
